      由于民办高校及其教师结构的特殊性,晋升难成为民办高校专任教师的职业“发展之痛”。论文基于13位民办高校专任教师的访谈分析发现,民办高校教师职业晋升难源于教师个体和民办高校组织的叠加因素。个体发展意愿、科研能力“双低”,组织支持错位、引导偏差以及“个体—组织”叠加效应下的时间匮乏、身份失语,均在不同程度上影响了民办高校专任教师的职业晋升与发展。破解民办高校专任教师的职业发展之痛,需要教师个体和民办高校组织的共同努力。
英文摘要:
      Due to the particularity of private universities and their teachers' structure, it is difficult for teachers in private universities to get promoted academically. On the basis of the analysis of the interview results with 13 full-time teachers in a private university, it is found that difficulty in professional promotion of teachers in private universities has originated from the superimposed factors of individuals and university organizations. Low degree of individual development will and scientific research capability, malposition of organizational support, guidance deviation, and lack of time and identity aphasia caused by superimposed effect of “individual—organization” all have affected teachers’ professional promotion and development. A solution to the problem of professional development of full-time teachers in private universities requires joint efforts of individual teachers and private universities.
